Maybe part of what you can do is to start focusing on "fulfillment raises" (that's a clunky description, but the idea just popped into my head just now). Incorporating the idea that what drives people really is more than more money and more status.
I never thought that more money or higher status was in any way an incentive for me to work. Only today, feeding a family does 'more money' sound in any way alluring
My motto has always been 'more with less', although I'd often go to the extreme 'same (result) with even less (effort)'
